Leadership and the Role of Organizational Culture

Wei et al. (2023) studied the effect of organizational culture and leadership on nurse specialty certification in the United States. The researchers were interested in the experiences and perceptions of nurses regarding support of professional certification in the workplace. The aspect of specialty certification is significant as it represents high-level skills, knowledge, and competencies in a nursing area. The research question investigated the effect of leadership practices and organizational culture on encouraging nurses or discouraging them from acquiring certification. This study is topical since the organizational culture influences the motivation, commitment, job satisfaction, and professional development of the employees. The article particularly included registered nurses in various healthcare environments in the United States. Its participants had diverse backgrounds, experience levels, and certification statuses, which assisted the researchers in obtaining a wide variety of views.

The research design followed was a qualitative descriptive design. They conducted a general national survey and employed purposive sampling to sample diversity based on race and ethnicity, years of experience, and certification status. From May 2022 to September 2022, 20 nurses were engaged in virtual face-to-face interviews (Wei et al., 2023). The interviews enabled them to elaborate on their personal experiences. The researchers used the Colaizzi method in analyzing the interview data, which is a systematic approach to determining themes in a qualitative study. Such an approach assisted the researchers in categorizing participant responses into clear categories and patterns. This approach was suitable for the subject matter, as it enabled the researchers to present the experience of nurses at a very detailed level, rather than have it limited to numbers only.

The findings gave five significant strategies that facilitate specialty certification. These included sharing resources, establishing ownership and belonging, employing mentorship and role modeling, acknowledging effort and achievement, and establishing meaning, purpose, and support (Wei et al., 2023). It also demonstrated that leadership was a key driving force behind these cultural supports. Nurses mentioned the organization and leaders, in particular, for providing a feeling of attainability and the value of certification in the workplace. The overall result of the study is evident. By developing a culture of growth, leaders will increase the chances of nurses seeking certification and remaining interested in their jobs.

There were a number of limitations to the study. The number of participants was small, as only 20 nurses took part in the interviews (Wei et al., 2023). The results were also based on qualitative data; therefore, the results would not reflect the whole of the healthcare organizations in the United States. There is also a possibility of participants being influenced by their personal perspectives in interpreting the workplace experiences in different ways. The study also had a limitation in that it was only conducted among nursing professionals; hence, the findings might not be generalized to other industries. Nevertheless, the research is rather informative about leadership and organizational culture despite these constraints.

The article will contribute to my end research paper since it presents the up-to-date evidence of a peer-reviewed study. I will be able to utilize the research to describe the role of leadership behaviors in organizational culture and employee performance. Practical examples are also given in the study on how support, mentorship, recognition, and communication influence workplace culture. Such results will augment my argument on the practical role of leaders in creating effective organizations.
