Case Study

Horizons, Inc. offers specialized recovery services to insurance providers and group health plans. For over 25 years, growth was phenomenal, and the company quickly became an industry leader. The company is privately owned, with over 300 people on staff.

The retention rate had been very high, and employees generally had a high level of job satisfaction. Many worked independently, and the work was often entrepreneurial in nature. Now that the company is a major player, the owner became greatly concerned about quality control and continued growth, as many startups and established companies intensified competition. The owner enlisted a longtime friend to become the new CEO. His friend had been a manager of a large privately-owned hotel for over 30 years. Other managers were brought in to handle the company's aggressive growth, but these new hires also came from unrelated industries.

It was not too long before many new rules and guidelines were enacted. Authority was taken from many long-time employees and leaders and shifted to new managers. New methods were instituted without proper communication, such as a dashboard and a matrix to manage individuals by measuring every task performed by each individual. Employees who once worked a 35-hour week were told they must now work 40 hours because of economic and market factors.

After the new CEO had been there for a full year, the company had signed up new clients and successfully exceeded its goal. However, the turnover rate climbed to 30 percent; many long-term employees felt forced to leave, and many others were terminated. In meetings, the CEO repeatedly explained to workers, "if you don't like it here, you can go elsewhere." Team leads were now described as "your boss."

Management was instituting changes in policy virtually every day. The CEO admitted that every time a new rule was enacted, employees would respond, "What are they doing to us now?" Another common saying became, "don't say anything because they don't want your ideas." Complaining became the new norm, and people would comment, "This is a soul-crushing place to work."
